This research addresses the issue that in medical settings (especially high-stress environments like the ICU), emotional interactions between nurses occur frequently, which can significantly impact work performance and the growth of novice nurses.

Summary
The study aims to explore how human resource development should be conducted based on emotions among colleagues working in critical care.
It analyzes emotional interactions among nurses and their effects, specifically using an ethnographic approach to examine how the arousal of emotions in the workplace influences job performance and development.
Method
Using participant observation, the researcher entered the field directly to record emotional interactions among nurses.
The subjects were 54 nurses working at a hospital in Hyogo Prefecture, 46 of whom cooperated with the study.
The observation was conducted over a period of three months, totaling 6,300 minutes.
What is ethnography?:
A qualitative research method in which researchers enter a specific culture or social group to collect data through direct observation and participation in order to deeply understand people's behaviors and experiences.
Findings:
The arousal of emotions and their effects in the workplace for nurses working in the Intensive Care Unit (ICU).
Among nurses in the Intensive Care Unit, negative emotions such as anger and fear were frequently aroused due to harsh feedback and guidance from supervisors and seniors.
Novice nurses, in particular, felt strong anxiety and fear, which tended to lower their work performance.
Furthermore, coping behaviors involving the concealment of negative emotions were observed, suggesting that this has a long-term negative impact on psychological health and workplace morale.
On the other hand, when there was recognition and feedback from supervisors and seniors, positive emotions were aroused, which improved motivation and creative problem-solving abilities, and promoted collaborative work across the entire team.
These results indicate the need for creating an environment that promotes healthy emotional expression among nurses and for strengthening constructive feedback and support from mentors.
Learnings from the paper and application scenarios
It was found that in colleague relationships in the workplace, strong negative emotions are often aroused, which leads to a decline in nurses' performance and motivation. Conversely, when there is recognition and support from supervisors and seniors, it triggers positive emotions, which can lead to creative and high-level performance. To improve performance in medical settings, it seems important to better understand emotional interactions in the workplace and manage emotions appropriately.
